			<content:encoded><![CDATA[<p>As a corporate coach I have worked with many leaders, but the person who inspired me the most worked in the airport industry and took a <em>“back to the floor”</em>approach.</p>
<p>From time to time he would roll up his sleeves to get stuck in, in every department: washing dishes in the cafes, handling baggage and so on. In finding time to show people that he appreciated them, and to find their concerns, he was saying: <em>“I want to understand what you do – because what you do counts.”</em></p>
<p>No matter how big or how junior the role, everyone on the team should feel theyshare a vision and should know that they are valued. A strong leader does more than motivate; he or she drives the team culture, while also encouraging the team to be fully accountable and responsible for achieving their common goal.</p>
<p>A good leader knows they can’t achieve everything on their own. Fabulous teams have a sense of purpose and understand their objectives.</p>
<p>Managing and leading people is highly rewarding when you have the tools to do it well, but most people learn as they go along, and some fall by the wayside, losing confidence in the process. So much about leadership is about managing team dynamics – and power dynamics.</p>
<p>When you have several people in the same room, each representing the interests of their own department – marketing, finance, etc – there will be times when there are clashes and unhelpful behaviour. Instead of the leader, someone else within the team holds the power, and is diverting attention to dampening the energy.</p>
<p>If something happens in a meeting to prevent co-operation, it must also be happening on a daily basis.</p>
<p>An effective leader will listen and help individuals to respect each other and work together as a fully functioning team. The leader (perhaps with the help of a coach) needs to ensure there is a strategy of action put in place so that he or she and the team commit to changing unhelpful behaviour.</p>
<p>We are all leaders in some aspect of our lives – the key is to get help in acquiring the key skills that enable us to lead effectively.</p>
<h2>A team becomes successful when the business leader:</h2>
<p><strong>1.</strong> Has a <strong>sense of purpose</strong> and <strong>encourages a common vision</strong>. A team takes its cue from the attitude and behaviour of the person who leads them.</p>
<p><strong>2.</strong> <strong>Communicates openly and honestly</strong> – and <strong>is authentic in approach</strong>. This is the boss who says: <em>“Good morning, how are you today?”</em> and means it, rather tahn rushing through the office with a curt <em>“Morning”</em> on the way to a meeting.</p>
<p><strong>3.</strong> Makes sure <strong>body language echoes their intentions</strong>. There is no point in saying to a team member: <em>“I can give you all the time you need”</em>, if you signal the opposite message by constantly checking your watch.</p>
<p><strong>4.</strong> Clearly <strong>defines roles and responsibilities</strong> and <strong>encourages support and trust</strong>within the team.</p>
<p><strong>5.</strong> Conducts <strong>effective meetings</strong>, where everyone can contribute  - by taking clear decisions but making time to listen to others’ points of view.</p>
<p><strong>6.</strong> <strong>Encourages tolerance</strong> of others’ differences and constructive resolution of conflict – by encouraging a culture of personal responsibility rather than a culture of blame.</p>
<p><strong>7.</strong> <strong>Reviews results and working practices</strong>, while encouraging a sense of pride in personal achievements. Take time to celebrate scaling the first mountain before climbing the next one.</p>
<p><strong>8.</strong> <strong>Remains self-aware</strong>. Being mindful of the impact he or she has on others and maintaining a flexible approach.</p>
<p><strong>9.</strong> <strong>Respects and co-operates with others inside and outside the organisation</strong>. In a small business, every relationship within the network counts. You are only ever as strong as your weakest link.</p>
<p><strong>10.</strong> <strong>Leads by example</strong>. Where the leader leads, others will follow.</p>

			<content:encoded><![CDATA[<p>Google’s <a title="Google AdWords" href="https://adwords.google.com/" target="_blank">AdWords</a> product helps connect you with potential customers in the right place, and at precisely the right time by placing relevant adverts on the right-hand-side of Google’s search results pages (<abbr title="Search Engine Result Pages">SERPs</abbr>) or through their content network, via <a title="Google AdSense" href="https://www.google.com/adsense/" target="_blank">AdSense</a>.</p>
<p>&nbsp;</p>
<p>For a beginner, Google AdWords can be a little daunting to start with, so below I list some tips and tricks that have served and continue to serve me well whenever I setup and manage a campaign.</p>
<p><strong> </strong></p>
<p><strong> </strong></p>
<p><strong>Don’t use broad keyword matching</strong> — At least not to start off with. What’s broad matching? “If you include general keyword or keyword phrases-such as tennis shoes-in your keyword list, your adverts will appear when users search for tennis and shoes, in any order, and possibly along with other terms.” With expanded matching it becomes even harder to know when your keywords will show, because Google will pick them algorithmically. Broad match is usually used by experienced advertisers looking to save time (usually with a long list of negative keywords) or by lazy advertisers, who may not have the time or the inclination to target their campaigns. Broad matching can also be the right way to go for parts of certain kinds of campaign, but wading straight into it can be dangerous.</p>
<p>&nbsp;</p>
<p><strong>Use dynamic titles in your adverts</strong> — Dynamic titles are easy, they don’t cost anything and they usually have a good effect on CTR and conversion rates. The phrase that the searcher uses in their search will come up as the the title of your advert. This saves you having to create an individual advert for each keyword and means that your ad will be more targeted. In the title field of your ad simply put {keyword:your default title here}. The default title is in case the search phrase is too long for the title field or if AdWords can’t display the search for some other reason.</p>
<p>&nbsp;</p>
<p><strong>Use global negatives to prevent advert duplication</strong> — If you’re selling something, you don’t want people finding your advert if they’re searching for free stuff. This sounds obvious, but do some searches and you’ll see it happening. Use the word ‘free’ in your campaign global negatives. You can also use this for other words you don’t want to turn up for. Using negative keywords is especially important if you’re using broad matching.</p>

<p><strong>Turn off content targeting and search network</strong> — Do you know where to look at these adverts? If the answer is a resounding “no”, leave them alone until you feel confident that you know where they’ll be showing and that you can make them work — get comfortable with Google SERPs first. Conversion rates and CTR‘s change dramatically for each search property, not to mention content targeted adverts. Get acquainted with Google before you move on to the others.</p>

<p><strong>Test different advert-copy and positions</strong> — How much of a difference will being in the first position, as opposed to the second, third or sixth position make, for your net profit? The answer is that it depends on your creative, industry and who else is bidding on your keywords. The bottom line is that you should know. Test your creative in each position and work out where it will be most effective, from an ROI point of view. Remember also that the AdWords ranking algo works on a CPC x CTR basis (it’s actually more complicated than that, but that gives an idea as to why out of two adverts with similar CPC‘s, one will be higher because of a higher CTR.) You can also test your creatives. Write several different adverts and set them to run evenly (Google will run the one which preforms best by default, but you can set them to run evenly in your campaign settings). The creative which gives you the highest ROI is the one you should go with. You should probably run this kind of test for more than just a day.</p>

<p><strong>Optimise your destination URLs and landing pages</strong> — The landing page is the page which the person who clicked on your advert will see when they come through to your site. Don’t use your homepage as your landing page unless it deals only with selling the product you’re advertising. For example, if you’re selling widgets, optimise a page on your website with information regarding that widget, this could be a product page on your website, or a specific page for the advertising campaign.</p>
<p>&nbsp;</p>
<p><strong>Track conversion and ROI</strong> — Track everything. Google will track impressions, clicks and click through rate. Just because an advert has a high CTR doesn’t mean that it is making you money. Use Google’s own conversion tracking codes and link AdWords with Analytics. If you don’t know how each keyword is preforming, then you won’t be able to optimise your campaigns. Turn off the keywords that aren’t working well and invest more in the keywords which are.</p>
<p>&nbsp;</p>
<p><strong>Work out your CPA</strong> — How much is each sale costing you? Are your Google AdWords listings preforming as well as your Yahoo! listings? Your Bing listings? Your offline marketing? You should know how much you’re paying for each order, sale, download or enquiry on each channel — only then will you be able to set CPA targets to work towards and know which channel is best for you.</p>

<p><strong>Don’t enter into bidding wars with your competitors, find a niche</strong> — It is easy to get into bidding wars with your competitors. You want to be number one and so does your competitor. The best thing to do is to take a step back, ten deep breaths and consider how important it really is to be in the number one spot. If you can justify it, fine but otherwise: let your competitor be number one, slot into the number two slot and wait. If you have a better product, your click-through rate will get you to the top – and you’ll still be paying the same as you were in the second position. More and more people are using automated bidding software. This software will update at a set interval to keep the ad in the desired position. Doing battle with this kind of software is even more frustrating and less rewarding than trying to outbid a competitor.</p>

<p><strong>Set a weekly budget and stick to it</strong> — When you’re first starting out this is really important. AdWords is addictive, and like anything else addictive, it can quickly get out of hand. A keyword may convert like nobody’s business one day and die the next. Make sure you know a keyword is working — more importantly, know why it is working — before you invest more.</p>

<p><strong>Geo-target your adverts</strong> — Geo-target your adverts to the relevant audience. It can be done when you set up a new campaign and in your campaign settings. If you want to show on google.com that’s fine, but remember that you can geo-target to individual countries and even cities (you can target regions in the US, UK, Canada, France, Germany, Italy, Japan, Spain and the Netherlands). The more targeted users feels that your ad is, the more likely they are to click on it.</p>
<p>&nbsp;</p>
<p><strong>Organise your adverts into logical groups</strong> — This will make it easier for you to know what is doing well and what isn’t — especially a year later. If you’re selling widgets have a campaign not just for widgets, but for each brand of widget, and then an ad-group for each widget model.</p>

<p><strong>Keep a close eye on what your competitors are doing</strong> — Is your competitor doing something better than you? What keywords do you share with your competitors? Can you discern their strategy? Do they use automated bidding software? Do their landing pages have some magic which you should be emulating? This is the sort of information you can find out and the kind of information that you need to know.</p>

<p>Disabled people are “better equipped” to become entrepreneurs and successful business owners than many non disabled people, says Shane Bratby co-founder of <a href="http://www.disabledentrepreneurs.co.uk/">DisabledEntrepreneurs</a>, the UK’s leading organisation for disabled people with business brains.</p>
<p>According to Shane, who was speaking to kick start Global Entrepreneurship Week among disabled professionals, although people with disabilities tend to spend a lifetime adjusting to a society which isn’t always accessible to them, their outlook on life can be one of determination and success.</p>
<p>“Society tends to overlook talent within the disabled community” says Shane, who is also the owner of <a href="http://www.mobilitybuy.com/">MobilityBuy.com</a>. “Yet many ambitious people with disabilities have learnt to fight for financial independence. If you translate this into business terms, it’s easy to see why so many businesses run by disabled people are so successful – they have simply used their survival skills such as determination and perseverance &#8211; which were developed through sheer necessity &#8211; and used it to their advantage.”</p>
<p>Shane and his two other founding partners of <em>DisabledEntrepreneurs </em>know a thing or two about perseverance in the industry. Journalists Dom Smith and Annie Makoff work alongside Shane in an effort to reach out and inspire other disabled people, encouraging and supporting them in setting up their own business.</p>
<p>Dom Smith, who is also the editor of rock music magazine, <em><a href="http://www.spheremag.co.uk/">Soundsphere</a></em>, says: “In this current financial climate it’s essential to reach out to as many disabled people as possible to help them realise their potential. We’ve all done it, despite setbacks, and we want to show others that they can do it, too.”</p>
<p>Annie adds: “Global Entrepreneurship Week is the perfect time for disabled people with business orientated brains to start working towards their goals. If you have the determination and the ambition, there is no reason whatsoever why you can’t make a success of your venture. Disability should mean business, not dependence.”</p>

			<content:encoded><![CDATA[<p>Amnesty International is launching a new Write for Rights campaign in celebration of the organisation’s 50th anniversary and to mark International Human Rights Day.<br />
<span id="more-1068"></span></p>
<p>Amnesty, the pioneers of activism, is encouraging people to pick up a pen and change a person’s life in a return to the classic, hand-written letter, which has proved such a powerful tool for change.</p>
<p>Millions of people around the globe take all forms of action for Amnesty’s campaigns, from online petitions and other methods of digital communication to public rallies and demonstrations. But in the organisation’s 50th year, the humble hand-written letter is being championed once again, in a “penaissance”.</p>
<p>It is hoped that more people than ever before will write a letter demanding action on one of the ten cases in the Write for Rights campaign. The cases illustrate the diversity of Amnesty’s work; from people facing the death penalty to communities facing forced eviction and women who are challenging the impunity which allows soldiers in Mexico to avoid justice for rape.</p>
<p>Kate Allen, Director of Amnesty International UK, said:</p>
<p>“In 1961, when Amnesty was started, our founding members had no idea whether ordinary people writing letters to Heads of State and other people in power would make any difference. It turns out that it did, and it still does.</p>
<p>“These days, we Tweet the President of Azerbaijan, or e-mail the head of the Georgia Board of Pardons and Paroles – and we will continue to deploy every weapon in our arsenal &#8211; but the humble, classic letter is a uniquely formidable tool.</p>
<p>“A letter has the power to embarrass, persuade, protect, coerce and force people to alter their behaviour, and ultimately to change the world. If you want to right the wrongs, write about them.”</p>
<p>The ten individuals and groups who feature in Amnesty International’s Write for Rights campaign, include; Jabbar Savalan, a 20 year old history student in Azerbaijan who is serving a prison sentence for anti-government comments he posted on Facebook; 75 year old Hakamada Iwao, believed to be the world&#8217;s longest serving death row inmate who has spent the last 43 years awaiting execution in Japan and Inés Ferndández Ortega and Valentina Rosendo Cantú, two rape survivors in Mexico who have tirelessly campaigned to have the perpetrators of the attack brought to justice.</p>
<p>On Saturday 10 December (Human Rights Day) Amnesty International is hoping that an unprecedented number of people across the UK and around the world, will write to people with the power to stop human rights abuses. Thousands of school pupils across the UK will be writing letters on behalf of the cases on Friday 9 December.</p>

			<content:encoded><![CDATA[<p>What better time to get stuck into your new business plan and business launch preparations than during <a href="http://www.gew.org.uk/">Global Entrepreneurship Week</a>?</p>
<p>And because this is the week it all happens, expect to see a lot of really good advice around for starting your own business, particularly in the media.</p>
<p>From the 14<sup>th</sup> to the 20<sup>th</sup> November, Global Entrepreneurship Week (<strong>GEW</strong>) aims to start “national conversations” about business start ups to inspire and encourage people into taking the plunge into becoming business owners.</p>
<p>There are events happening up and down the country, so be sure to check the official <strong>GEW</strong> event <a href="http://www.gew.org.uk/event_search">search</a> to look out for conferences and events near you. And, if you’re on Twitter, you can follow <strong>GEW</strong>-related developments using the hashtags #GEWask and #GEWoffer.</p>

<p><strong><em>How to keep your customers coming back for more</em></strong></p>
<p>If you’re focusing all your energies on winning new business, rather than servicing existing clients, you’ve got your priorities completely the wrong way round. Repeat customers are cheaper than new ones; you might have to spend thousands on marketing and customer research to woo new clients, but, with existing customers, the hard work is already done.</p>
<p>Furthermore, a repeat customer can become an ambassador for your brand, spreading the word about your company among their friends and partners. And, the more times a customer buys from you, the more they will come to trust and you – thus the value of their purchases will go up, not down.</p>
<p>Here are ten simple ways you can maximise the value of your existing client base, and cash in on the work you did to entice them in the first place.</p>
<p><strong>1. Get it right first time</strong></p>
<p>If you don’t get it right the first time you sell to a particular customer, they won’t buy from you again, so a great first impression is crucial.</p>
<p>With a first-time customer, make sure every little detail is dealt with as professionally as possible. Handle all correspondence in formal language, with a personal greeting on each e-mail, and assign a specific member of your team (if you have one!) to deal with the customer, so they build up a rapport and provide a clear point of contact.</p>
<p>Keep the customer informed of every development in the delivery process, and, if the product or service you’re selling is particularly complex, offer proactive advice to help the customer understand it. A week after the product has been delivered, phone the customer to ask if they’re happy with it.</p>
<p><strong>2. Spend money on after-sales support</strong></p>
<p>This may seem slightly basic, but it’s not; many companies put all their eggs in the pre-sale basket, and don’t spend any time or money on ensuring the customer is happy after they buy.</p>
<p>If you’re handling after-sales support yourself, make sure you treat each request as urgent, and aim to respond same day. If you have staff handling after-sales for you, give them clear deadlines for responses, and brief each of them on all your products, so they can give the customer real insight.</p>
<p><strong>3. Keep customers’ details on file</strong></p>
<p>Again, this might sound obvious, but you’d be surprised how many firms fail to keep accurate records for the firms they sell to.</p>
<p>Create a contacts book for all your customers. For each one, include:</p>
<ul>
<li>The name of the person you’ve dealt with</li>
<li>Their personal phone number and e-mail address</li>
<li>Full postal address details</li>
<li>A brief description of what they’ve previously purchased from you</li>
<li>Details of any feedback they provided – if they liked a particular aspect of the product/service, you can use this as a reference point for future business.</li>
<li>Any personal information you think relevant – if you think their age, sex, budget, company progress, personal background or buying preferences will make any difference to the products they buy in the future, keep a note.</li>
</ul>
<p>Alternatively, you might think about investing in customer relationship management (<strong>CRM</strong>) software. This can be expensive, and may be beyond the budget of a start-up business, but it will create permanent, electronic records for each of your customers, and organise your customers into clear groups.</p>
<p><strong>4. Tailor your alerts</strong></p>
<p>Use the information you’ve stored in your contacts book, or <strong>CRM</strong> software, to deliver relevant, targeted alerts on each new product or service.</p>
<p>Don’t just send out a blanket mailshot to all your existing contacts. Make sure you only send info on new products to customers who have bought similar things from you before, and have the resources to purchase this new item.</p>
<p>If possible, create tailored e-mails for each individual customer, explaining why they’ll like your new offering. Mention their previous purchases, and the specific benefits the new product or service will bring to their business.</p>
<p><strong>5. Maintain contact</strong></p>
<p>Although product/service alerts are often effective, many customers will think repeated sales pitches are intrusive and annoying, so intersperse your pitches with relevant, objective information.</p>
<p>Ask them for feedback on the product/service they originally bought from you; direct them to a particular news story, or market trend, you’ve noted in their sector; or simply ask them how they and their business are doing.</p>
<p><strong>6. Think about special offers</strong></p>
<p>By offering, say, a 10% discount or a three-for-two offer to existing customers, you’re demonstrating to them, and the wider world, that your company really values the people who buy from it.</p>
<p>Also, think about offering free trials of new products/services to your existing products – even if they don’t choose to buy what they try, they’ll be pleased you’ve thought about them.</p>
<p><strong>7.  Add little touches</strong></p>
<p>Think about little ways you can recognise existing customers, and show them their business matters to you.</p>
<p>You might wish to send a hand-written letter, thanking them for their custom; alternatively, consider sending a small gift, such as flowers or chocolates; if you have a shop, try inviting clients to an out-of-hours party; or, if you have tickets for an entertainment event, think about inviting them along.</p>
<p><strong>8. Increase your profile</strong></p>
<p>The more visible you are in your locality, the more people will trust you – and the more likely people are to buy from you repeatedly.</p>
<p>Make sure you join a local trade body, donate or volunteer for local charities, and organise networking events. Nothing should be too much trouble – if it elevates your profile, it’s worth doing.</p>
<p><strong>9. Maximise your online presence</strong></p>
<p>In addition to creating a top-notch website, you need to think carefully about utilising the online space. Here are some things you can do:</p>
<ul>
<li>Create a forum on your website, so customers can report any problems or ask questions about what they’ve bought;</li>
<li>Create an online newsletter, and invite your customers to sign up – so they can receive news about yourbusiness;</li>
<li>Link to your customers’ websites – this will boost your own search engine ranking, and create a clear bridge between you and your clients;</li>
<li>Use social media – follow your customers on Twitter, or add them as a friend on Facebook.</li>
</ul>
<p><strong>10. Keep re-evaluating</strong></p>
<p>Even if you give each client the red carpet treatment, they’ll still ditch you if they can find a cheaper, or better product elsewhere.</p>
<p>Keep a constant eye on your competitors – the way they change their prices, their offers and discounts, and the products they bring to market. Never, ever take your existing customers’ loyalty for granted.</p>
